Özet
Bu çalışmanın amacı, kamu kurumlarında çalışmakta olan kamu personellerinin örgütsel maneviyat ile bağlamsal performansları arasındaki ilişkiyi ve bu ilişkide duygusal bağlılığın aracılık rolü ile güç mesafesinin düzenleyicilik rolünü incelemektir. Bu kapsamda çalışmanın hipotezleri geliştirilirken örgütsel maneviyat ile bağlamsal performans arasındaki ilişkide duygusal bağlılığın aracılık rolü, Sosyal Kimlik Teorisi temelinde ele alınırken, örgütsel maneviyat ile bağlamsal performans arasındaki ilişkide güç mesafesinin düzenleyicilik rolü ise Sosyal Bilişsel Teori temelinde ele alınmaktadır. Burada önemli nokta kamu çalışanlarının performansını belirleyebilecek bir ölçüt bulunmaksızın örgütsel maneviyata sahip olma düzeyleri temelinde bağlamsal performans sergileme düzeylerinin belirlenebilmesidir. Bu nedenle yedi bakanlıktan toplamda 515 çalışan ile araştırma gerçekleştirilmiştir. Çalışmanın uygulama kısmında yapısal eşitlik modeli kullanılarak yol analizleri yapılmıştır. Elde edilen sonuçlar kamu çalışanlarının örgütsel maneviyatın bağlamsal performansı olumlu yönde ve anlamlı olarak etkilediğini göstermiştir. Ayrıca örgütsel maneviyatın bağlamsal performans üzerindeki olumlu etkisinde duygusal bağlılığın dolaylı etkiye sahip olduğu tespit edilmiştir. Bununla birlikte düşük güç mesafesinin algılandığı çalışma ortamlarında, çalışanların örgütsel maneviyatlarının bağlamsal performansı etkileme düzeyi en üst seviyeye çıkmaktadır. Buna göre örgütsel maneviyatın bağlamsal performans üzerindeki etkisinde güç mesafesinin düzenleyici etkiye sahip olduğu tespit edilmiştir.
The aim of this study is to examine the relationship between organizational spirituality and contextual performance of civil servants working in public institutions and the mediating role of affective commitment and the moderating role of power distance in this relationship. In this context, while developing the hypotheses of the study, the mediating role of affective commitment in the relationship between organizational spirituality and contextual performance is considered on the basis of Social Identity Theory, while the moderating role of power distance in the relationship between organizational spirituality and contextual performance is considered on the basis of Social Cognitive Theory. The important point here is that the level of contextual performance of civil servants can be determined on the basis of their level of organizational spirituality without a criterion that can determine their performance. For this reason, the research was conducted with a total of 515 officials from seven ministries. In the application part of the study, path analyses were conducted using structural equation model. The results showed that organizational spirituality of civil servants positively and significantly affected contextual performance. In addition, it was determined that affective commitment has an indirect effect on the positive effect of organizational spirituality on contextual performance. However, in work environments where low power distance is perceived, the level of employees' organizational spirituality affecting contextual performance reaches the highest level. Accordingly, it was determined that power distance has a regulatory effect on the effect of organizational spirituality on contextual performance.
