Özet
Bu araştırmanın amacı, Covid-19 pandemi döneminde çalışan rezilyans kapasitesi, dönüşümcü liderlik, çalışanların algıladıkları iş güvencesizliği ve iş performansı arasındaki ilişkileri ve aynı zamanda örgüt genelinde geliştirilen örgütsel rezilyans kapasitesi ve dönüşümcü liderliğin otel performansı üzerindeki etkilerini incelemektir. Bu amaçla, araştırma kapsamında örgüt ve çalışan düzeyi olmak üzere iki farklı model oluşturulmuş ve hipotezler geliştirilmiştir. Araştırmada veriler kolayda örnekleme yöntemiyle Trakya bölgesindeki Edirne, Kırklareli ve Tekirdağ illerinde yer alan 50 otel işletmesinden 26 Temmuz 2021-27 Eylül 2021 tarihleri arasında 326'sı yüz yüze anket yöntemiyle ve 71'i çevrimiçi olmak üzere toplamda 397 katılımcıdan elde edilmiştir. Anket verileri üzerinde öncelikle geçerlilik ve güvenilirlik analizleri gerçekleştirilmiş, daha sonra farklılık hipotezleri T-testi ve Tek Yönlü Varyans (ANOVA) analizleriyle, yapısal model ise en küçük kareler yöntemiyle gerçekleştirilen yapısal eşitlik modellemesiyle test edilmiştir. Araştırma sonucunda, çalışan düzeyinde dönüşümcü liderliğin çalışan rezilyans kapasitesini ve iş performansını arttırdığı ve aynı zamanda iş güvencesizliği algısını azaltıcı bir etkiye sahip olduğu görülmüştür. Örgüt düzeyinde kurgulanan modelde ise, dönüşümcü liderliğin örgütsel rezilyans kapasitesini arttırdığı ve Covid-19 pandemisinin otel performansına olan negatif etkisine karşı azaltıcı bir etkiye sahip olduğu sonucuna ulaşılmıştır. Ayrı ayrı hem dönüşümcü liderlik hem de çalışan rezilyans kapasitesinin iş performansına pozitif etkileri görülürken aynı zamanda dönüşümcü liderliğin ve çalışan rezilyans kapasitesinin birlikte yarattığı sinerji etkisiyle iş performansının anlamlı düzeyde daha yüksek etkilediği görülmektedir. Dolayısıyla bu güçlü sinerji etkisini yaratabilmek için çalışanların ve örgütlerin rezilyans kapasitesini güçlendirmeleri ve yöneticilerin dönüşümcü liderlik stilini benimsemeleri önerilmektedir.
The aim of this research is to examine the relationships between employee resilience capacity, transformational leadership, perceived job insecurity and job performance, as well as the effects of organizational resilience capacity and transformational leadership developed throughout the organization on hotel performance during the Covid-19 pandemic period. Thus, two different models, organizational and employee level, were created and hypotheses were formed. Data was collected via convenience sampling method, between 26 July 2021 and 27 September 2021, a total of 397 participants who work at the 50 hotel businesses in Edirne, Kırklareli and Tekirdağ provinces in the Thrace region. 326 of which were by face-to-face survey method and 71 of them were online. First, validity and reliability analyzes were carried out on the survey data, then the difference hypotheses were tested with T-test and One Way Variance Analysis, (ANOVA) and the structural model was tested with partial least squares structural equation modeling. The result of the study revealed that transformational leadership at the employee level increases employee resilience capacity and job performance, and also has an effect on reducing the perception of job insecurity. In the model constructed at the organizational level, it was concluded that the transformational leadership increased the organizational resilience capacity and reduced the negative effect of the Covid-19 pandemic on hotel performance. While both transformational leadership and employee resilience capacity have positive effects on job performance separately, it is also seen that transformational leadership and employee resilience capacity have a significantly higher effect on job performance with the synergy effect created together. Therefore, in order to create this strong synergy effect, it is recommended that employees and organizations strengthen their resilience capacity and that managers adopt a transformational leadership style.
